Effects of authentic leadership on performance through the mediating roles of trust in leader and work engagement

The purpose of the present study was to examine the relationship between authentic leadership and follower performance where trust in leader and work engagement served as mediators. Data were gathered from 103 employees and 45 of their supervisors. Forty-nine (47.6%) employees were from private and the rest was from public sector, their ages ranging between 21 and 58 (M = 32.49, SD = 6.55). 54.4% of the employees were women. Twenty-six supervisors (57.8%) were from private and the rest was from public sector. Seventeen supervisors were women (37.8%) with the age between 32 and 51 years (M = 41.59; SD = 5.13). Four supervisors did not answer any demographic question. Out of original sample, 84 employees were matched with 39 supervisors. Series of regression analyses were conducted to test the proposed hypotheses. Results indicated that authentic leadership predicted benevolence, integrity, trust in leader, work engagement, task performance and organizational v citizenship behavior (OCB). Benevolence and integrity predicted trust in leader but only benevolence mediated the relationship between authentic leadership and trust in leader. Trust in leader predicted both performance outcomes, but did not have a mediating effect. Work engagement mediated authentic leadership and OCB relationship. The authentic leadership did not predict performance outcomes, over transformational leadership. Additionally mediation effects of benevolence, integrity and trust in leader were investigated for the relationship between authentic leadership and performance outcomes, benevolence appeared as the only mediator. The results are discussed along with limitations, practical implications and suggestions for future research.
